Dan believes that many law firm owners find themselves trapped by their own success. “They become the go-to expert,” he explains, “and the problem is they then directly correlate the profitability of their firm to the hours that they bill.” This approach, he warns, leads to exhaustion, limited growth, and a business that relies entirely on its owner. The key to change is a shift in mindset. “You need to ask yourself: how much more profitable can it be if I have teams of people effectively billing instead of me?”

Dan outlines the three cornerstones of effective delegation: listening, regular one-on-one conversations, and modelling values. “When somebody feels heard, you’ve solved 50% of their nightmares,” he says. Replacing blame with responsibility is another crucial step. “You either have a responsibility culture or a blame culture,” Dan explains. “It all starts with us.” Encouraging self-reflection and open conversation creates a collaborative environment where teams feel empowered to find solutions rather than excuses. Ultimately, Dan believes the difference between good and great law firm leaders lies in their mindset.
